This course equips managers and team leaders with practical strategies to enhance employee performance through goal setting, feedback, coaching, and performance management. Target Audience

This course is designed for supervisors, team leaders, and managers who are responsible for managing the performance of individuals or teams in a corporate or organizational setting.

Prerequisites

None — open enrollment. However, participants should have some supervisory or management experience.

Course Outline

Day 1: Foundations of Performance Enhancement

Objectives:
• Understand the key concepts and principles of employee performance enhancement.
• Identify the factors that influence individual and team performance.
• Recognize the role of performance management in organizational success.
• Differentiate between performance appraisal and performance management.
• Explore the legal and ethical framework for performance enhancement in South Africa.

• Key principles: goal setting, feedback, and continuous improvement.
• Factors affecting performance: individual, team, and organizational.
• Overview of performance management systems.
• Legal and ethical considerations: Labour Relations Act, Employment Equity Act, and Batho Pele principles.
• The performance cycle: planning, monitoring, reviewing, and rewarding.
• Case study: Performance challenges in a South African workplace.

Day 2: Setting Performance Goals and Standards

Objectives:
• Develop SMART performance goals aligned with organizational objectives.
• Establish clear performance standards and key performance indicators (KPIs).
• Apply the principles of performance contracting.
• Use job descriptions and competency frameworks to define expectations.
• Practice goal-setting techniques through group exercises.

• SMART goals: Specific, Measurable, Achievable, Relevant, Time-bound.
• Cascading goals from organizational to individual level.
• Performance standards: quality, quantity, timeliness, and cost.
• Developing KPIs and performance targets.
• Performance contracting and agreement processes.

Day 3: Coaching and Feedback for Performance Improvement

• Understand the role of coaching in enhancing employee performance.
• Apply effective feedback techniques, including constructive and positive feedback.
• Use the GROW model for coaching conversations.
• Develop skills in active listening and questioning.
• Create a supportive environment for performance discussions.

• Principles of effective feedback: timely, specific, and behavior-focused.
• The GROW model: Goal, Reality, Options, Will.
• Active listening and powerful questioning techniques.
• Handling difficult conversations and resistance.

Day 4: Performance Appraisal and Review Methods

• Compare different performance appraisal methods and their suitability.
• Conduct a fair and objective performance review meeting.
• Identify and minimize rater biases.
• Use 360-degree feedback effectively.
• Link appraisal results to development plans and rewards.

• Appraisal methods: rating scales, BARS, MBO, 360-degree feedback.
• Designing appraisal forms and criteria.
• Conducting review meetings: preparation, structure, and follow-up.
• Common rater errors: halo effect, leniency, central tendency.
• Calibration sessions to ensure consistency.
• Linking performance to training, career development, and remuneration.
• Legal aspects of performance appraisal.

Day 5: Developing Performance Improvement Plans (PIPs)

Objectives:
• Identify performance gaps and root causes.
• Design and implement a Performance Improvement Plan (PIP).
• Monitor progress and adjust interventions as needed.
• Handle underperformance with fairness and dignity.
• Use documentation to support performance management decisions.

• Diagnosing performance problems: skill vs. will issues.
• Steps in creating a PIP: define gap, set objectives, provide support, timeline.
• SMART objectives for improvement.
• Support strategies: training, mentoring, resources, adjustments.
• Monitoring and reviewing PIP progress.
• Documentation and record-keeping for legal compliance.
• Managing the emotional impact on employees.
• Case study: Turning around a struggling employee.

Day 6: Sustaining High Performance and Integration

Objectives:
• Develop strategies for sustaining high performance over time.
• Integrate performance enhancement with talent management and succession planning.
• Create a performance-driven culture.
• Evaluate the effectiveness of performance enhancement initiatives.
• Prepare a personal action plan for implementation.

• Motivation theories: Herzberg, Vroom, and goal-setting.
• Recognition and reward systems.
• Career development and succession planning.
• Building a culture of continuous feedback and learning.
• Measuring ROI of performance enhancement programs.
• Change management for performance initiatives.
• Overcoming barriers to implementation.
• Action planning: Applying learning to the workplace.

Practicals

Overview

The practicals provide supervised practice in setting performance goals, conducting coaching and feedback sessions, performing mock appraisals, and developing performance improvement plans. These hands-on activities ensure learners can apply theoretical concepts to real-world scenarios.

Practical Activities
  • Goal Setting and Performance Contracting — Learners draft SMART goals and performance standards for a given job role, then create a performance contract. (4h)
  • Coaching and Feedback Role-Play — Learners practice conducting coaching sessions using the GROW model and delivering constructive feedback in pairs. (4h)
  • Mock Performance Appraisal — Learners conduct a simulated performance review using provided case materials, including completing an appraisal form and holding a meeting. (4h)
  • Developing a Performance Improvement Plan — Learners analyze a case of underperformance and create a comprehensive PIP, including objectives, support measures, and timeline. (4h)

Summatives

Each delegate is assessed continuously throughout the course via daily exercises, scored practical assignments, and a final summative test at the end.

Practical Assignments — 30%

Practical assignments are observed and scored against a rubric during the practical sessions. Each delegate's practical mark is averaged into a single 100% score and contributes 30% to the final total.

Daily Exercises — 20%

Every training day ends with a multiple-choice exercise scored out of 100%. The scores from each daily exercise are averaged across the duration of the course to produce a Daily Average mark, which contributes 20% to the final total.

Final Test — 50%

On the last day a final summative test is written. It is a multiple-choice paper with multiple-answer questions: each question may have more than one correct option, and a single wrong selection on a question marks the entire question wrong — no partial credit. The final test is scored out of 100% and contributes 50% to the overall mark.

Certificate of Completion

Awarded to delegates who achieve an overall mark of 50% or higher on the Final Total (Practicals 30% + Daily Average 20% + Final Test 50%).
