Description

This course equips managers and HR practitioners with the skills to identify, select, and coach first-line managers effectively. Participants will learn to assess candidates against organizational criteria, conduct structured selection processes, and provide coaching to enhance leadership performance. The focus is on building a pipeline of capable front-line leaders who drive team productivity and alignment with strategic goals.

Course Outline

Day 1: Foundations of First Line Management Selection

Objectives:
• Understand the role and responsibilities of a first line manager.
• Identify key competencies required for effective first line management.
• Explain the importance of structured selection processes.
• Describe legal and ethical considerations in selection.

• Introduction to first line management: roles, responsibilities, and challenges.
• Competency framework for first line managers.
• Overview of the selection process: steps and stakeholders.
• Legal and ethical framework: Employment Equity Act, Labour Relations Act.
• Bias and fairness in selection.
• Documentation: job descriptions, person specifications.

Day 2: Selection Criteria and Assessment Methods

Objectives:
• Develop job-related selection criteria.
• Compare different assessment methods for first line managers.
• Design structured interview questions.
• Evaluate the validity and reliability of selection tools.

Topics:
• Defining selection criteria: KSAOs (Knowledge, Skills, Abilities, Other attributes).
• Assessment methods: interviews, psychometric tests, assessment centres, work samples.
• Structured behavioural interviewing techniques.
• Developing interview guides and rating scales.
• Introduction to psychometric assessments: types and uses.
• Validity, reliability, and fairness of assessment methods.

Day 3: Conducting Selection Interviews and Assessments

Objectives:
• Conduct effective selection interviews using behavioural techniques.
• Administer and interpret basic psychometric assessments.
• Apply observational and scoring techniques during assessment exercises.
• Manage candidate expectations and provide feedback.

Topics:
• Role-play: conducting behavioural interviews.
• Scoring and evaluating interview responses.
• Practical: administering a personality questionnaire and a cognitive ability test.
• Observing and rating candidates in group exercises.
• Providing constructive feedback to candidates.
• Handling difficult interview situations.

Day 4: Decision-Making and Selection Reporting

Objectives:
• Synthesise assessment data to make informed selection decisions.
• Prepare a selection report with recommendations.
• Understand the role of referencing and background checks.
• Address potential biases in decision-making.

Topics:
• Integrating assessment results: weighting and combining scores.
• Making selection decisions: candidate ranking and shortlisting.
• Writing selection reports: structure, content, and confidentiality.
• Reference checking: methods and legal considerations.
• Bias and groupthink in decision-making.
• Case study: making a selection decision from multiple candidates.

Day 5: Implementation and Continuous Improvement

Objectives:
• Develop an implementation plan for a selection process.
• Evaluate the effectiveness of a selection process.
• Identify strategies for continuous improvement.
• Apply learning to a simulated selection scenario.

Topics:
• Implementing selection processes: timelines, resources, communication.
• Evaluating selection outcomes: metrics and feedback loops.
• Continuous improvement: updating criteria and methods.
• Change management for new selection processes.
• Final simulation: complete selection process from job analysis to decision.
• Course review and action planning.

Practicals

Overview

The practicals provide hands-on experience in conducting structured interviews, administering and scoring psychometric assessments, and making selection decisions. Learners will practice skills in a simulated environment, receiving feedback to refine their techniques.

Practical Activities
  • Behavioural Interview Role-Play — Learners pair up to conduct and participate in mock behavioural interviews based on a first line manager job description, using STAR technique. (4h)
  • Psychometric Test Administration and Interpretation — Learners complete a personality questionnaire and cognitive ability test, then interpret their own results and discuss implications for selection. (4h)
  • Group Exercise Observation and Rating — Learners observe a simulated group problem-solving exercise, take notes, and rate candidates on predefined competencies. (4h)
  • Selection Decision Simulation — Using candidate profiles from the earlier practicals, learners work in groups to integrate data, discuss, and make a final selection decision, producing a written report. (4h)

Summatives

Each delegate is assessed continuously throughout the course via daily exercises, scored practical assignments, and a final summative test at the end.

Practical Assignments — 30%

Practical assignments are observed and scored against a rubric during the practical sessions. Each delegate's practical mark is averaged into a single 100% score and contributes 30% to the final total.

Daily Exercises — 20%

Every training day ends with a multiple-choice exercise scored out of 100%. The scores from each daily exercise are averaged across the duration of the course to produce a Daily Average mark, which contributes 20% to the final total.

Final Test — 50%

On the last day a final summative test is written. It is a multiple-choice paper with multiple-answer questions: each question may have more than one correct option, and a single wrong selection on a question marks the entire question wrong — no partial credit. The final test is scored out of 100% and contributes 50% to the overall mark.

Certificate of Completion

Awarded to delegates who achieve an overall mark of 50% or higher on the Final Total (Practicals 30% + Daily Average 20% + Final Test 50%).
